IMPACT OF LEADERSHIP STYLE ON JOB SATISFACTION AND TURNOVER INTENTION IN MOROCCAN BANKS
This research explores how different leadership styles affect Moroccan bank employees' job satisfaction and intention to leave, with a focus on the mediating role of job satisfaction. Moroccan banks struggle with employee retention, satisfaction, and performance, where employee contentment directly affects customer satisfaction. Some employees are contemplating job changes due to dissatisfaction. Leadership styles play a crucial role in influencing employee motivation, satisfaction, and turnover intention, making it vital to study their impact in the Moroccan banking sector. In our research, we alternated between positivism and constructivism, aligning with the developed positivism approach. Our study thus integrates an exploratory qualitative component with a confirmatory quantitative component within a hypothetico-deductive reasoning framework. The study employed a descriptive approach to test the hypotheses and address the research questions. It involved a sample of 381 employees from the Moroccan banking sector, who completed a self-administered questionnaire. SPSS was used for data collection and analysis. The study finds that transactional leadership strongly enhances job satisfaction, Transformational and laissez-faire leadership styles are less effective, resulting in lower productivity. It also demonstrates a strong negative correlation between leadership style and turnover intention, with transactional leadership having the strongest impact. Higher job satisfaction leads to lower turnover intention. Furthermore, the study confirms that job satisfaction serves as a mediator between leadership style and turnover intention., and that alternative job opportunities have a direct effect on the link between intention to leave and job satisfaction. The study faces two main constraints. First, the questionnaire's 36 items on leadership style make it cumbersome and prone to biases. Second, the use of convenience sampling limits the ability to use probabilistic methods, affecting the representativeness and generalizability of the results. Based on our research findings and limitations, future research should explore additional leadership styles, such as authoritarian, servant, authentic, and democratic, and investigate the impact of demographic variables like gender and age on turnover intention.
