9. FROM DOCTORAL KNOWLEDGE TO CAREER VALUE: HOW KNOWLEDGE-MANAGEMENT PRACTICES BECOME CAREER RESOURCES IN A MOROCCAN PUBLIC UNIVERSITY
Doctoral employability research increasingly treats careers as relational and institutionally shaped rather than as a stock of individual skills. It is still poorly understood how the knowledge practices embedded in doctoral training translate into usable career resources. This qualitative study is based on semi-structured interviews with three institutional actors (pedagogical innovation, partnerships, and academic careers) and nine doctoral graduate profiles in management, law, and applied mathematics and fills this gap in a public university in Morocco. The institutional interviews were analyzed both case-by-case and comparatively, while the graduate interviews were coded in NVivo 15 using a theory-informed hybrid deductive–inductive thematic analysis. Four knowledge-management practices feature repeatedly in the accounts: creation, capture, capitalization, and transfer. They have no intrinsic career value. Practice becomes professionally consequential only when they are converted into competence-based, relational, symbolic, or motivational resources that a particular professional arena recognizes. Mentoring passes on tacit know-how, conferences and mobility widen opportunity networks, and access to databases raises research capability. Negative cases demonstrate that strong academic knowledge can be professionally weak without mentoring, recognition, and a pathway into the labor market. Within this material, we develop a knowledge-to-career conversion framework in which discipline, occupation, sector, and institutional fragmentation serve as boundary conditions on conversion. The study extends knowledge-management research into doctoral career development and frames doctoral employability as a relational and institutional conversion process rather than a deficit of individual skills.
